Where the team were at

Our client is a small organisation with big plans, with a newly built care home due to open and a clear ambition to grow without losing the culture, care and sense of purpose that had shaped the organisation so far.

The leadership team was navigating a mix of personal and collective challenges, from confidence and communication to how they worked together under pressure, while their closeness and loyalty sometimes made it harder to surface tension or challenge one another.

The wider ambition was to create the right team culture for the next chapter, with a cohesive leadership team that understood one another, communicated well, appeared as an aligned unit and created greater clarity around the behaviours and values that should shape everything across the organisation today and into its exciting future.

What we did

We began with individual personal exploration and coaching for the leadership team, creating space to understand strengths, confidence, communication styles and the personal patterns influencing how each person worked, led and responded to challenge.

Alongside that, we brought the team together every six weeks for focused team experiences, using honest conversation, structured reflection and practical team work to explore what each person valued, what they found difficult, what they needed from one another and where individual behaviour was helping or hindering the collective.

The work moved continually between individual development and team culture, with personal goals shared into the group, progress reflected back, difficult dynamics explored safely and shared intentions created around how the team wanted to operate as the organisation moved forward.

The team looked beneath the visible issues and into the foundations underneath, including self-belief, trust, communication, conflict, role clarity and shared responsibility, while the individual coaching helped each leader turn insight into tangible behaviour change. We later continued the work with the newly promoted Care Home Manager, supporting her through the next stage of her development as the organisation evolved and her role expanded.

What shifted

The most significant change was in how the team understood themselves, one another and the impact they had on the wider culture around them.

Communication became more direct, difficult conversations happened earlier, and leaders became clearer about boundaries, more open to different perspectives and far more confident in their own individual abilities and styles. 

The leadership team also became more cohesive, with long-standing loyalty becoming a stronger base for honesty rather than a reason to avoid challenge, and each person becoming more deliberate about how they contributed to the tone, behaviour and energy of the group.

That shift began to travel beyond the leadership team, influencing how people communicated, supported one another, made decisions and responded under pressure, while creating greater alignment around the kind of organisation they wanted to become.

Most importantly, the group moved towards its next chapter with stronger foundations already in place, including a more connected leadership team, greater confidence across key roles and a clearer sense of the leadership culture needed to support future growth.
